Sustainable HR Practices: Shaping a Greener Future

 



In today’s era we are constantly adapting to ever growing environmental and ecological crises such as air pollution in cities, unnatural weather changes, water scarcity, and biodiversity loss as a result of severe environmental degradation, all of which put the globe in grave peril, are major issues. As the global populace confronts these environmental challenges created by industrialization and humans ergo business's constant struggle for resources, the role of corporate social responsibility (CSR) and sustainable practices within organizations has become indispensable in balancing global and economic sustainability. Human Resource (HR) departments are at the helm of this transformation, driving sustainability initiatives that align with the company’s overall goals. Today's blog will look into how HR can contribute to organizational and global sustainability, focusing on the future workforce—Generation Z and Generation Alpha. We hope to explore the significance of Sustainable HR practices through the lens of examples, relevant theories, recent studies and articles.

HR's Contribution to Sustainability

As evidenced by figure 1. currently there is a growing trend towards the study of green HRM and its effect both on the environment and organizations, thus there is wealth of knowledge to draw upon in future GHRM endeavors. HR departments have a special chance to influence and introduce sustainable practices in businesses.  Therefore HR may take the lead in promoting an eco-friendly culture by implementing green policies and procedures, Acquiring and Maintaining Long-Term Talent by hiring people who respect sustainability (green selection), and green compensation.  These initiatives can lead to a work environment based in pro-environmental behavior with green ideas. This in turn would lead to a sustainable green CSR. 

Acquiring and Maintaining Long-Term Talent

HR's main responsibility in sustainability is to draw in and keep workers who place a high value on environmental stewardship. Growing up in an era where climate change is a concern, Generation Z and Generation Alpha have a greater inclination to work for organizations that practice environmental responsibility. According to a survey by Deloitte (2020), "77% of Gen Z respondents cited environmental issues as a top concern."

By integrating sustainability into the core values of the company and highlighting these values during recruitment, HR can attract like-minded individuals. This alignment could not only boost employee satisfaction and retention but has also been shown to strengthen a company's commitment to sustainability.   For once an individual senses a strategic alignment between his or her individual identity and the characteristics of the company (Ramkissoon et al., 2020), they are far more inclined to work hard to accomplish the company’s CSR goal.

This sentiment can be backed up by several HRM theories which support the integration of sustainability into HR practices. For instance, the Resource-Based View (RBV) theory emphasizes the strategic value of a company’s human resources. By fostering a sustainable culture, HR can enhance the company’s competitive advantage through improved employee engagement and innovation.

Implementing Green Policies

HR can develop and enforce policies that encourage sustainable behavior among employees this is known as green human resource management (GHRM). This includes initiatives such as reducing paper usage, promoting recycling, encouraging the use of public transportation, and implementing energy-saving measures in the workplace. This can be accomplished by promoting the integration and utilization of new and novel technology. These technologies would stretch from AI-driven recruitment processes that reduce resource consumption to digital training platforms that minimize the need for physical materials. According to the Society for Human Resource Management (SHRM, 2019), "companies with strong sustainability programs report 55% better employee morale and 38% better employee loyalty." Given that sustainability and environmental rights are at the forefront of everyone’s minds, especially newer generations the implementation of Green polices can more closely align the companies’ policies with those of its newer employees.

According to Stahl et al., 2020 “Both the scholars and professional literary studies indicate that organizations may profit commercially from fusing obligation and sustainability standards into their systems, strategies, and fundamental corporate practices”

This can potentially produce a more productive and wholesome working environment as seen in the Stakeholder Theory, which emphasizes the importance of addressing the interests of all stakeholders, also supports sustainable HR practices. By promoting sustainability, companies can address the concerns of employees, customers, investors, and the community, leading to better overall performance.  The overview of the role HR can play in sustainability and green initiatives (pro-environmental polices) and how it can be tied to stake holder theory can be seen in figure 2.

This is vitally important as companies such as Coca-Cola, and Walmart, have all been involved in environmental and social problems (Torres et al., 2018), leading to them have a bad reputation amongst the newer generations, as showcased by a survey which indicated that 67% younger employees belonging to generation Z were not aligned with several cooperate polices and were not happy with their working environment and felt less productive. These examples indicate that non-ecological business activities create significant environmental challenges both inside and outside of organizations, necessitating CSR, which needs to be spear headed by HR.

Training and Development

Providing training and development programs focused on sustainability is another crucial aspect. HR can organize workshops, seminars, and courses that educate employees on the importance of sustainability and how they can contribute. This continuous learning fosters a culture of sustainability and ensures that all employees are aligned with the company’s environmental goals.

Employee Satisfaction and Retention

Sustainable HR practices also positively impact employee satisfaction and retention. Employees who believe their company is committed to sustainability are more likely to feel proud of their workplace, leading to higher job satisfaction and lower turnover rates. The Harvard Business Review (2020) highlighted that "companies with strong sustainability programs experience 16% higher productivity and 18% higher employee retention."

Critical Analysis: Importance Across Industries

Sustainable HR practices are not just beneficial for organizations but are crucial across various industries, particularly in production and manufacturing. These sectors have a significant environmental impact, and adopting sustainable practices can lead to substantial benefits.

Production and Manufacturing

In production and manufacturing, sustainable HR practices can reduce waste, improve resource efficiency, and lower carbon emissions. For example, companies like Patagonia and Unilever have successfully integrated sustainable practices into their operations. Patagonia, renowned for its environmental activism, uses recycled materials in its products and promotes fair labor practices. Unilever, on the other hand, has committed to making all of its plastic packaging reusable, recyclable, or compostable by 2025. According to the World Economic Forum (2021), "sustainable manufacturing practices can reduce energy consumption by up to 20%."

Future Trends

As Generation Z and Generation Alpha enter the workforce, the demand for sustainable practices will only increase. These generations are more environmentally conscious and expect their employers to reflect their values. HR departments must continue to evolve and integrate sustainability into their core functions to attract and retain top talent. One method of promoting sustainability is through the integration and utilization of new and novel technology, of which HR, would need to initiate its integration.

Conclusion

Sustainable HR practices are vital for promoting environmental responsibility within organizations. By aligning recruitment, policies, training, and development with sustainability goals, HR departments can drive significant positive change. As future generations enter the workforce, the emphasis on sustainability will only grow, making it imperative for HR to stay ahead of the curve. Embracing sustainable practices not only benefits the environment but also enhances employee satisfaction, retention, and overall organizational performance
